Duri Greene posted this"Aim for the highest cloud, so that if you miss it, you'll still hit a lofty mountain." That's a Māori proverb I came across from the book "Legacy" by James Kerr. I enjoy reading proverbs from all cultures, but what stopped me here was how the team treats expectations. On the New Zealand national rugby team, aka the All Blacks, the most dominant team in the history of professional sports, the expectation is that they win every single match. Most would call that pressure and try to lower it. Their coach says the opposite: "If we didn't carry that expectation, we'd never reach the standards we do." Low expectations feel kind. They can feel like you're helping build someone's confidence over time as they ramp into who you think they can be. They're not. They're a quiet way of telling someone you don't think they're capable of more. The bar I've always held others to is the most honest measure of how much I believe in them. And I don't wait until someone's on the team to hold it... it starts the moment they apply.

Duri Greene posted thisNFL teams are two weeks into preseason, and every one of them is doing something strange. They have 3-4 years of college film on every guy in camp. Thousands of hours. And they still don't trust it. So they manufacture fresh reps under their own conditions and grade those instead. They also do something else. They fly a guy in, walk him through the facility, put him in front of six different coaches, take him to dinner, and call everyone who knew him before anyone was scouting him. The film tells them what he can do. The rest tells them who he is. Hiring has the same problem without the six weeks. A resume is the worst kind of film. Self-reported, no context, no opponent quality. Someone who hit their number at a company where the market did the work looks identical on paper to someone who built it from nothing. So we make our own. Every role has an exercise. For AEs it's a multi-layered mock pitch, for AMs it's a case study. You learn more in twelve minutes of someone doing the work than in an hour of them describing how they do it. But the exercise isn't the only tape. The whole process is tape. How quickly they respond, and whether a reply reads like it was written for us or written by ChatGPT. How someone treats people who aren't hiring them like our office manager during their tour, or a server when we take them to dinner. What they do with a hard question instead of a comfortable one. Every role has a social component too, because how a person shows up in a room with no agenda tells you what they'll be like on a Wednesday in February. None of that is so much about whether they can do the job. It's about what we can't teach. We can teach people, product, process, and market. We cannot teach someone to care, to own the part that was theirs, to be obsessed with their craft, or to raise the standard around them. So I spend the time I have looking for what I can't install later. Then we develop the rest.

Duri Greene posted thisAfter a few hundred interviews, the same tell keeps showing up. Ask someone about a big result and you learn one of two things. Either they hit a number, or they built the thing that makes the number happen again. The first group talks about the year they crushed quota. The second group talks about what they did every Monday that made the quota almost boring. One is a highlight. The other is a machine. Goals are easy to say in a room. Anyone can want the outcome. What I'm actually listening for is whether you built a system underneath it that would've hit the number even on the weeks you didn't feel like it. That's the difference between someone who had a great year and someone who's going to have a great decade. We're not hiring people who set goals. We're hiring people who build the thing that makes the goal inevitable.

By now they can probably recite it back to me in their sleep but we keep running it anyway, and here's why. Every one of those quotes is pointing at the same thing, and it's the least glamorous thing in the room. "Do your best work even when you don't feel like it." "Respond in seconds, because energy is the one asset you actually control early on." "You don't have to be special, you just have to be what most people aren't: consistent, and willing to keep going." Here is what is not on that slide: Talent. Pedigree. Some clever strategy. All the stuff people love to believe is the real separator. The actual separator is almost insultingly simple. It's urgency. The person who moves now instead of later. Who answers while it still matters. Who brings the same energy to a dead Wednesday that they'd bring to the day everything's on the line. That's the hard part. Not because it takes talent, but because it takes it every single day, and nobody's clapping while you do it. Talent was never the thing standing between someone and what they want. Their lack of urgency was.

Me and Claude, one weekend, rebuilt a dozen times since. What it forces: decide what you're evaluating, who's in the room, and what a real yes looks like, before anyone walks in. The mock pitch, not the résumé. The standard written down, so a soft yes from everybody reads as the no it actually is. Ugly, half-finished, better every week. That's the point. You don't buy a hiring philosophy. You build one. Hire on purpose or you'll hire by accident.

We're also a startup, so the plan shifts, the target moves, and some weeks will stretch you further than you thought you signed up for. We are relentless about getting better so innovation and change are guaranteed. Still with me? Good. This clip below is our team last Friday. Off the boat, into the water, our office and some candidates all in one place, laughing like people who actually like each other. Because we do. We work like crazy. We also pour into each other like it matters, because it does. The hard work is exactly what makes a day like this mean something because you don't jump in the water together with people you're only clocking hours next to. Great teams aren't built on free meals and snacks, a nice office, salary bumps for living nearby, stipends for gym memberships (we have all that and more too btw). They're built on high standards and real relationships, held at the same time, refusing to let go of either one. Some of the sales team started stretching together a few weeks ago. Since then, it's grown. A few more chairs empty out for the daily "stretch sesh" now, and it's not just sales anymore. People from other teams wander over and join in. As a former athlete, warming up shoulder to shoulder with teammates was a daily ritual. You weren't just loosening up. You were reminding each other you were in it as a unit. So that's what you might see... A bunch of people stretching. I see a team.

I've spent over 16 years in physical production. Giant crews, small crews, grip trucks, craft services... the whole thing. And this clip came out of an experiment I ran in the morning over coffee. Here's what people are missing about AI video: It's not about replacing teachers or animators. It's about meeting viewers where they already are. High schoolers spend hours a day watching animated content in exactly this style. Then we hand them a textbook from 2004 and wonder why they check out. The tech is a tool. The real unlock is relatability. When a lesson looks and feels like the content kids actually choose to watch, maybe the wall between "school" and "their world" starts to come down a bit. We're running more experiments like this every day. Some fail and that's the beauty.

Injuries happen. Plans change. And sometimes you’re scrambling for a replacement at the last minute. School districts are dealing with the same thing right now. I’ve been working with schools that started the year with a staffing plan in place, only to have a teacher resign right before, or even after, the first day of school. Now they’re scrambling to cover a class without lowering the quality of instruction. That’s where Subject Teacher of Record has become the waiver wire pickup. Certified teachers. Curriculum included. A way to keep students moving without waiting weeks or months to fill a position. Sometimes the best plan isn’t the one you started with. It’s how quickly you adjust when the plan changes.

We handed out markers and asked each pod to whiteboard their own path to the goal, then present it back to everyone else. It was the strongest breakout we've run at Subject, mostly because AEs and AMs worked together as a team. Some of the math was optimistic but we threw it on the whiteboard, and by the end people were aligning to their own plan instead of nodding along to mine. If you are heading into planning season, try it. Your team can almost certainly recite your target, but ask them to draw the path to it. You will learn more from that one exercise than from another quarter of check-ins.

I’m not saying being a creator isn't a real job - it obviously is. But everything you’d need to succeed in that career already exists in the average course catalog. Want to be great at content? Take a film class and learn production. Minor in English and become a strong writer and storyteller. Take a finance class so you understand impressions and cost per lead. Take negotiations, because one day you'll be closing your own brand deals. Stack those classes, and you've basically built "content creation" out of offerings that have existed forever. I get a little skeptical when a school spins up a brand-new major for something any college could teach you (and maybe teach you better). Feels a bit too cash-grabby for me. If you want to blow up online, build durable skills. The "influencer" part will take care of itself.

I was good at my role and comfortable in it, but I kept waiting on a promotion before I'd let myself start behaving like a leader. So I stopped waiting. I took problems off my manager's plate before he asked, I said the things nobody else in the room wanted to say, and I started making decisions like the outcome was mine to answer for. Six months later, the role I'd been waiting on finally opened up, and by then I'd been doing it for months already. Nobody promotes you into the job and then waits for you to grow into it. You do it first.
